How to write interview questions with ChatGPT

To write interview questions with ChatGPT, give it the competencies the role needs and ask for a structured set: one main question per competency, either behavioural ("tell me about a time…") or situational (a short scenario from the real job), three follow-up probes for each, and what a strong and a weak answer sound like. Ask it to cut anything not tied to the job, like brainteasers or "where do you see yourself in five years?", and to check every question against what you must not ask. In the US, the EEOC says pre-hire questions should be limited to what's essential to judging qualification, and disability questions before an offer are prohibited. Use the same questions, in the same order, for every candidate.

Short answer

  • One question per competency, behavioural or situational.
  • Three probes each, planned in advance.
  • Strong and weak answers described before the interview.
  • Cut anything not tied to the job, or that asks about protected traits.

The brief to copy

Interview questions brief

"Write a structured interview for [role]. Competencies: [list].

One main question per competency: two behavioural ('Tell me about a time…') and one or two situational (a short scenario from this job, 'What would you do?').

Three follow-up probes for each: what they did themselves, what they decided not to do and why, and the result and how they know.

For each, what a strong answer and a weak answer sound like.

Remove brainteasers, 'biggest weakness', 'five years', and anything not tied to a competency. Remove any question that asks, directly or not, about age, family, health, religion, nationality or other personal traits.

Order them from easiest, and leave 10 minutes for the candidate's questions."

A worked example

Illustration: a made-up business. Hiring a customer support lead, the hiring manager lists three competencies: calm handling of upset customers, running a shared inbox, and writing clearly. From the set:

From the interview set

Calm with upset customers (behavioural): "Tell me about a time a customer was angry about something you couldn't fix that day."
Probes: What did you say first? What did you decide not to promise, and why? How did it end, and how do you know?
Strong: a specific case, their own words to the customer, a promise they avoided and why, and the outcome. Weak: "I always stay calm", no example, or blaming the customer.

Running a shared inbox (situational): "It's Monday, 140 tickets are waiting and one teammate is out. What do you do in the first hour?"

Removed by the check: "Do you have kids? The role sometimes needs evenings" became "The role includes two evening shifts a month. Can you work that schedule?"

Every candidate gets the same questions in the same order, and each interviewer scores against the strong and weak answers written in advance.

Check before the interview

  1. Every question maps to a competency in the job.
  2. Every question has its probes and its strong and weak answers.
  3. Nothing asks about personal traits, directly or indirectly.
  4. Candidates know the format in advance, so they can ask for adjustments.
  5. No candidate's details went into a personal AI account; see what not to paste.

Next step: keep the brief

Each role reuses the same structure. HR prompts, saved shows where to keep it, and writing a job description with ChatGPT covers the post that comes before.

Questions

Can ChatGPT write interview questions?

Yes, if you give it the role's competencies. Ask for one main question per competency, behavioral or situational, three follow-up probes for each, and what a strong and a weak answer sound like. Then cut anything not tied to the job and check against questions you must not ask.

What interview questions are illegal to ask?

In the US, the EEOC says pre-hire questions should be limited to what's essential to judging whether someone is qualified, that race, sex, national origin, age and religion are irrelevant to that, and that employers may not ask about disability before an offer. Check the rules where you hire.

What is a structured interview?

Every candidate for the same job gets the same questions in the same order, with planned follow-ups and a scoring guide that every interviewer uses. Google's re:Work and the US Office of Personnel Management both describe it.
